Scenario


Sparkit Technology is in the highly competitive industry of designing and manufacturing electronic components. This industry is well known for offering high base salaries and experiencing high turnover. This has significantly hindered the research capability that is needed to propel the company forward.

Sparkit is prioritizing the goal of retaining its 400 full-time, non-executive engineers and supporting specialists. The CEO believes that a competitive total rewards plan is a necessary component for Sparkit to retain high-quality talent that will contribute to the organization’s success and growth. Exit interviews of former employees have been collected.

Sparkit currently offers base pay, variable pay, and benefits. The CEO has authorized an increased budget from the company’s current $37,000,000 to $45,000,000 for the total rewards plan and provides three years for implementation. In the new budget cycle, up to $4,000,000 is available to be spent on enhancements in the first year and the remaining $4,000,000 over the next two years. Additionally, the CEO has authorized approval for improving the variable pay plan annually, not to exceed a maximum of 10% of base pay, for those in non-executive positions and to tie this to performance.

The CEO has tasked you with analyzing the current total rewards plan to identify what is working well and to make recommendations for improvements in four topic areas (variable pay, benefits, well-being, and recognition) in order to increase levels of employee well-being, engagement, and satisfaction to positively impact the issues with retention. Leadership has requested that base pay not be addressed at this time.

A. Analyze the current total rewards plan using the information from the scenario and the attached supporting documents by doing the following:

1. Identify three gaps in the Sparkit total rewards plan compared to the market offerings by analyzing the data in the attached “Sparkit vs. Market Total Rewards Comparison” and “Exit Interview Data” supporting documents.

a. Describe how each of the identified gaps from part A1 hinder achievement of the Sparkit organizational goal to improve retention.

b. Describe two areas in the Sparkit total rewards plan that are strong in comparison to the market.

B. Create a revised total rewards plan using the analysis from part A and the attached “Sparkit vs. Market Total Rewards Comparison” and “Exit Interview Data” supporting documents by doing the following:

1. Recommend a solution for each of the four topic areas (variable pay, recognition, well-being, and benefits) of the total rewards plan that the employee exit survey noted were reasons why employees are leaving.

a. Justify why each of the solutions from part B1 were recommended to help achieve the organizational goal of retention.

2. Describe a plan for how $4,000,000 should be allocated among the total rewards offerings for the first year and how the remaining $4,000,000 should be allocated in the second and third years based on the solutions recommended in part B1.

3. Create a communications plan for the new total rewards plan created in part B1 by doing the following:

a. Describe how the new total rewards plan will be initially introduced to the employees.

b. Describe three methods that will be used for routine, ongoing communication throughout the year for reinforcement of the new total rewards plan.

C. Create a multimedia presentation (e.g., PowerPoint, Keynote, suggested 24 slides) as a part of the communications plan in part B3a in which you introduce the revised total rewards plan. Within your presentation, you must include the following:

1. Provide an executive summary introducing the new total rewards program and describing the recommended solutions from part B1.

D. Deliver the multimedia presentation (e.g., PowerPoint, Keynote, suggested length of 58 minutes) from part C as though you are presenting your recommendation to the Sparkit leadership team by doing the following:

1. Record yourself delivering your multimedia presentation and provide the link to the audiovisual recording.

2. Demonstrate confidence, credibility, and professionalism.
